Effective Leadership Means Not Over-Controlling

Turbulent times calls for transformational leadership - at all levels within programs.

As Constant Hine and Robin Levy write in the Exchange Essentials article collection, "Courageous Leadership," "ideally transformational leadership creates positive change in followers, with the end goal of developing followers into leaders themselves."

But recently, there’s been a trend towards over-control of staff, which is the opposite of helping others develop their own leadership capacity.

In the book Leading Early Childhood Organizations, Debra Sullivan explains what effective leaders do to grow leadership in others:

"It’s about giving up tight control and creating an environment in the workplace that empowers everyone. I visit many programs where curriculum is ‘teacher proof’ and there is a strict procedure...These organizations create a climate where there is no need to think - just follow highly-scripted directions. Such environments leave little room for responsibility...Effective training involves leaders stepping back, letting others step up, letting go, and letting leadership happen."

Jon Christianson, in a Harvard Business Review article, writes about eight things leaders do that make employees quit. One is "failing to create a psychologically safe culture" where everyone is encouraged to share ideas and take leadership initiative. He explains: "Employees who do not feel psychologically safe are more prone to error, and less likely to take risks, participate in healthy conflict, or grow in their roles."
